I understand, Dirk. Been there. It isnt about you, your allegience, desires, skill set, school pride etc.. I dont know how many years you are removed from your alma mater but some of the responses above are correct. Missions change, programs/goats are sacrificed as a means, some people are ok with mediocrity or worse. Its just how the current plan works from their leadership. Is it possible that was the case when you were there but you couldnt see it through your lens? Maybe your group was an exception.
I had a vision similar but not necessarily exclusive to my alma mater. At the time, they couldnt pay me more than i was already making by a lot. Couldnt do that to my family. However, over the past 20 years they have gone really soft due to a combination of variables but it still adds up to a big nothing burger compared to when I was there and they dont care about being competitive and havent for some time. I know I could do better but again, I cant nor couldnt control the limitation the admin would place on me. I wouldnt want to be in that situation because it would just lead to a bunch of complaining, probably to my wife, and wreck that rationship.
IF you are in a position, maybe visit the coach and volunteer helping whomever they have on the team. Make it fun and challenging without the pressure of your success/performance being a factor. Culture change starts on the inside and takes time. Maybe it will grow, maybe not. If thats not possible, try a new program you can have fun without the angst of saving a sunken ship. Again, I understand.
